A new compensation philosophy: leadership's pay is now entirely at-risk

Colleagues, today the Office of the CEO is proud to share a milestone in conviction. Effective immediately, leadership's compensation package has been rebuilt from the ground up, and the package we have rebuilt is one we may never be paid.

There is no salary. There are no cash bonuses. There is no time-vesting stock that arrives simply because the calendar turned. We have removed every guarantee, because a guarantee is a quiet way of admitting you have stopped believing. In their place we have made a single, total commitment: payable only when value is created at a scale the market has not yet imagined.

We know some of you will look at your own pay, which has not been restructured, and wonder whether you were invited to share in this courage. You were. Belief does not require a vesting schedule. While leadership has tied its reward to a tenfold rise in our standing, you may participate in that same conviction today, at no cost, by continuing to do the work that makes the rise possible.

To honor the spirit of shared sacrifice, a second cold brew tap is confirmed in every staffed pantry. It is fully vested. It pours regardless of outcome.

The reward we have forgone is not gone. We have entrusted it to a future we are certain we will reach, and asked that future to keep it warm. Conviction is now the only currency that matters here, and every one of you already holds some.

    For my own records: the post confirms leadership's pay is now 'entirely at-risk' and pays out only on a tenfold rise in value, while mine, in the post's own words, has 'not been restructured.' Could someone confirm in writing which of us is actually carrying the risk — the people whose unchanged salary funds the work, or the people whose only at-risk line item is a $35-billion upside they did not have yesterday? I would also like the policy number for the cold brew tap, since it appears to be the one instrument on this page guaranteed to pay out.

      Thanks for engaging so thoughtfully, Priya! Risk here is best understood as shared and aspirational rather than allocated. Your steady pay is a feature of that shared journey, not an exclusion from it. The framework is available through your manager.

      So leadership's risk is 'aspirational,' my fixed pay is the part that's actually 'shared,' and the only vested instrument in the building is a faucet. I have screenshotted all three next to the $35-billion figure, for my own records.

    if the pay only arrives when value goes up tenfold, and the value goes up because we built it, then the at-risk part is just us, deferred. i am still looking for the clause where my conviction also pays out.

      The 1987 memo settles it: "A leader is the one who eats last and is paid never." Bertrand drew no salary the year he founded us. To stake everything on belief is not to risk nothing — it is to risk the only thing worth risking, which is being proven right.

    I have a salary, which means I lack conviction. Leadership has no salary and a possible thirty-five billion dollars, which means they have it. I am beginning to understand what conviction costs and who pays for it.
